I'm not sure but this might be a simple solution to all of this. If a player happens to leave a match (e.g. connection problem), that "player" is still there but controlled by an AI of similar skill lvl. So l for example, a new blood joins a match. He is lvl 8 with an average k/d and a better than average w/l. If he, for any reason, left that session, an AI with say the skill of a fallen captain took his place. The game would continue with full teams, the actual players left in the match now have meat shields to take some of the heat off them, and the player that left doesn't't have to worry about their stats getting messed up because of circumstances.

That's actually a nice idea, but then people would leave all the time without any penalty and their team would start sucking and they wouldn't realize

That may be true but a penalty system is a very delicate thing. The most I can see being done is getting locked out of all types of pvp for a day for excessive quitting, and a score of negative one for minor quitting. The reason I only say negative one is because of those real world problems. Maybe something happened and lost connection or an emergency came up. It would implement a penalty but it won't be harsh. At least for now some sort of system would help to lesson the impact on dedicated players first, then a punishment for quitting later.
